How to Become the Group Practice Clinicians Never Want to Leave
Your role as a group practice owner is fairly simple. You need to create a workplace that people love! Here are some of the drivers I see in successful, high-retention teams:
- Peer supervision with structure. Put recurring small-group consults on the calendar and remember to facilitate, not micromanage.
- Transparent expectations. Share careload targets, scheduling windows, documentation timelines, and referral flow in writing. Clarity will reduce anxiety.
- Recognition and belonging. Celebrate wins in team meetings (I love celebrating!!), shout out great client feedback. Make your team members feel seen.
- Boundaries and balance. Encourage protected time blocks for notes, reasonable evenings, and actual vacations. Don’t forget to model this yourself!
- Simple systems. Use user-friendly templates, checklists, and automations. Every step you simplify for your team is energy returned to client care.
- Fair, easy-to-understand pay structures. Whether you use percentage splits or salaries, show the math and the benefits included. Trust grows when there’s transparency.

Great candidates are searching for you as much as you’re searching for them (I promise!). Lead with the benefits they truly care about, like:
- No admin headaches and the ability to solely focus on client work
- Referrals, marketing, and accounting handled for them
- A supportive therapist community with clinical resources
- Regular supervision and consults
- A clear path for growth without the pressure of running a business
- Values that match their own, including client care and team wellbeing
Really paint the picture for them during your interviews. They can show up, do excellent therapy, feel supported, and go home with a quiet mind.
When you truly believe in the value of your group practice, therapists will feel it. Your confidence is magnetic!
